How we helped Yorkshire Building Society tackle the 'adjustment tax' as part of their focus on diversity and inclusion.

Disabled people in the UK face a continuous "adjustment tax" - the exhausting process of repeatedly disclosing their needs in the workplace. Research shows that 78% of disabled employees have to initiate the adjustment process themselves, and only 18% feel those adjustments have removed all workplace barriers.

At Yorkshire Building Society (YBS), with over 3,000 colleagues across offices and branches, a complex internal challenge emerged. When colleagues changed managers or moved departments, they faced a sense of re-proving their accessibility needs, creating a culture of anxiety and serving as a major friction point for internal mobility. YBS wanted to transform their employee experience and build a workplace where everyone felt truly supported.

The solution

Rather than opting for an off-the-shelf solution, we worked together to pioneer an authentic, colleague-owned, and highly portable source of truth.

  • The Accessibility Passport: We developed a living, dynamic document that captures how a colleague prefers to work, their specific required adjustments (e.g., technology, physical environment, or working hours), and how their team can support them.
  • Conversation-Led Strategy: We shifted the focus away from clinical disclosure towards positive, productive dialogue, providing managers with clear guidance to lead supportive accessibility discussions.
  • Radical Transparency: Believing that accessibility shouldn't be a competitive advantage, we made the white-labelled Accessibility Passport template and guidance materials free for any organisation to download and use.

The results

The strategy has completely redefined employee engagement and established YBS as an innovator in corporate accessibility.

The project also achieved Silver accreditation from Inclusive Employers at the very first attempt.

    Secured a 70% completion rate on the annual DE&I survey, with an outstanding engagement score of 8.7 out of 10 - placing YBS in the top 25% of the financial services sector.

    Delivered upper-quartile industry scores for 8 out of 10 diversity and inclusion survey questions.

    Scaled impact far beyond their own 3,000 colleagues to potentially hundreds of thousands of workers across the UK by sharing the tool for free.
